Abstract

In the context of global instability and economic digitalization, effective human resource management becomes a fundamental condition for the survival and development of industrial enterprises. The article examines the transformation of approaches to the formation of labor potential as a strategic asset in modern production systems.

The purpose of the study is to define modern theoretical, methodological, and applied approaches to the management and development of labor potential in production systems. The work is aimed at analyzing the impact of qualitative characteristics of personnel on the efficiency, competitiveness, and organizational stability of enterprises, especially in the context of digital transformation, global challenges, and specific constraints caused by the martial law in Ukraine.

Methods. The study uses a complex of general scientific and special methods: a systems approach to analyze the relationship between management, labor organization, and production performance; logical generalization to systematize management tools (KPIs, HR analytics, motivation systems); and comparative analysis to identify the transformation of HR functions from administrative support to strategic investment in human capital.

Results. It has been established that labor potential is the central subject of production systems, ensuring their flexibility and capacity for self-development. The transition to an intellectual-investment management model based on process digitalization, human-centeredness, and competency development is substantiated. Particular attention is paid to the transformation of labor potential into "resilient potential," capable of functioning under conditions of high uncertainty. Two contours for strengthening HR functions during a crisis period are identified: ensuring safety and continuity of work, as well as psychosocial support and restoration of personnel's working capacity.

Conclusions. It is proved that modern labor potential management shifts the focus from cost optimization to ensuring the strategic resilience and adaptability of enterprises. The effective use of modern tools, such as HR analytics and innovative motivation systems, allows for minimizing the risks of personnel shortages and loss of human capital. The further development of production systems will depend on the ability to integrate veterans, digitalize workplaces, and implement the concept of lifelong learning.
