Adaptive strategies of HR management in the social and labor sphere in crisis conditions

The relevance of this scientific article stems from the urgent need to find flexible and innovative approaches to human resource management to maintain organizational competitiveness amidst social conflicts, economic downturns, pandemics, and military actions. The purpose of the study is to identify and analyze key adaptive strategies for HR management in the socio-labor sphere during current crisis situations. Methods. This study employs a systematic approach to analyze the impact of crisis factors on the socio-labor sphere and HR management. We used methods of theoretical analysis and synthesis to generalize existing scientific research and pinpoint the challenges faced by HR professionals. To examine adaptive mechanisms, we applied comparative analysis, encompassing flexible employment models, psychological support, motivational systems, and crisis leadership. The research also draws on an analysis of statistical data and practical case studies, particularly those concerning the impact of the full-scale invasion on Ukraine's labor market. Results. The article highlights that HR professionals in crisis conditions face numerous significant difficulties, demanding flexibility, adaptability, strategic thinking, and the ability to make prompt decisions. Accordingly, the paper identifies the following challenges influencing HR management in crisis situations: ensuring stable personnel operations, organizing management in new environments (transition to remote or hybrid models), ensuring employee safety, and managing the organization's psychological climate. It's noted that increased stress and burnout among employees, the instability of their emotional state due to external irritants, and the lack of opportunities for psychological support negatively affect the productivity of the socio-labor sphere. The research results also demonstrate the importance of implementing a situational strategy, staff rotation, and project-based employment. Simultaneously, a crucial mechanism is the implementation of crisis leadership – an approach to management in conditions of uncertainty that allows the organization to minimize risks, maintain productivity, and support team morale. The identified adaptive strategies aim not only to overcome current challenges but also to build organizational resilience and create conditions for the long-term development of the socio-labor sphere. Conclusions. Implementing adaptive strategies in HR management is critically important for maintaining organizational stability and resilience during crisis periods. Utilizing flexible solutions, such as project-based employment and a situational approach, along with developing crisis leadership, helps minimize risks and create new opportunities for growth. The private sector demonstrates greater flexibility in applying these strategies compared to the public sector.Downloads
